A world-class investment firm had grown through hiring exceptional people and giving them the freedom to be entrepreneurial. The model had been successful, but it was becoming hard to scale. The firm’s ability to grow depended on a small external market for rare talent; hiring was competitive and, therefore, expensive.
The strategic question was whether the firm could build more of its future leaders from within. Could it strengthen the bench beneath its most important roles? And could it make excellence less dependent on exceptional individual managers?
How do we build talent?
Arkae & Co. helped the firm examine its approach to building investment talent and how people moved from strong individual contribution to commercial leadership.
Our research and interviews highlighted the need to become more systematic without jeopardizing the autonomy and edge that made the firm successful. We helped leaders distinguish where shared standards were needed, where flexibility should remain, and where leaders needed to take ownership for building future talent.
A clear path to scaling up
The result was a practical plan for growth: clearer expectations of investment leaders, more deliberate development at critical career transitions, stronger routines to build the bench, and a scalable model for both talent and the organization.
